If you are a business owner, employer, manager or HR person who is ever likely to have the tough responsibility of making someone redundant, this article is for you.

 

It includes some suggestions on what not to do when implementing redundancies, from the perspective of a psychologist and outplacement services provider who regularly helps people through the redundancy process.

 

And also from the perspective of those individuals who’ve shared their stories, frustrations, and negative experiences over the years.

 

To help you understand my role in these situations, I’m the person who is often sent into the room right after an employee has been told about their redundancy – to help them process the news, handle their emotions, and figure out what to do next.

 

I’m also the person who provides them with practical and emotional support in the coming days, weeks, and months while they navigate their way forward and attempt to find a new job.

 

As you can imagine, I’ve seen people react in all sorts of different ways when given the news about their redundancy. Some are angry, many are sad, many are shocked, and some are even happy.

 

I also get to see the ways in which people’s emotions change and shift over time while I’m working with them to find a new job.  And oh boy – can their emotions change!

 

People can very quickly go from anxious, to sad, to confident, to doubtful, and back to anxious again.  A lot of people describe the experience as an ‘emotional rollercoaster’.

Many have talked about the fact that from an emotional perspective, redundancy is often very similar to the grieving process.

 

As you’d also expect, there are LOTS of different factors that influence the reactions you’ll get when making someone redundant – both at that early stage when they’ve only just been given the news, and in the longer term.

 

Now, here is where you come into the equation…

 

One of those factors is YOU.  Their employer.  And more specifically, how you as their employer handle the whole situation.

 

You have the ability to make a massive difference in helping people to cope as effectively as possible with what can often be one of the biggest personal and professional challenges they’ll face.

 

Sure – some people will bounce back really quickly and end up in a better, more exciting position within a few weeks.  And some people will seem really happy about the redundancy, or relieved at the opportunity to move on from a job that wasn’t really a good ‘fit’ for them anyway.

 

But here’s the thing.  You can never really know how someone will react, and whether they’ll fall into the “Phew, I’m glad that happened!” category, or the “What am I going to do?!” category. Even if they initially seem okay, they may stop being okay within a few hours, days, weeks, or months.  I’ve seen it happen.  LOTS of times.
 

Redundancy can be hard.  It can shatter someone’s confidence and make them suddenly question their abilities, their skills, and their value as a professional.  It often means the sudden loss of relationships with colleagues and team members, and takes away the sense of meaning and accomplishment that is so important for human well-being and happiness.

 

Even for those who are generally pretty confident in themselves, redundancy can be really hard.

 

And for you as an employer, making someone redundant is also hard.  Of course it is – I get that.

 

So this advice is being shared not only on behalf of the individuals who are about to receive the bad news, but also to make things easier for you.

 

Here are 7 things we’d suggest you DON’T do if you want to look after your people during this difficult time, and provide the respect, compassion and support they deserve.

 

 

 

#1 – Don’t make assumptions about people’s likely reactions.

 

Don’t assume that you know how someone is going to respond to the news. Don’t assume they’ll be fine, or they were probably expecting the news anyway. Or the redundancy payout will make them happy. My experience suggests that employers quite often ‘miss the mark’ when it comes to predicting the reactions of different individuals.

 

Rather than making assumptions, simply focus on ensuring that you treat individuals in a fair, compassionate, and respectful manner, and that you are ready to provide whatever support is needed.

 

 

#2 – Don’t make people feel like criminals.

 

Don’t treat your employee like a criminal by immediately assuming that they are going to steal all of the company’s clients, raid the stationery cupboard, or ‘bad mouth’ you to competitors and clients.

 

I’ve found that most employees understand the company’s need for them to hand back laptops and phones, and refrain from logging into their emails.  And obviously in some organisations this is critically important given the sensitive nature of company information or data.  But this can always be managed in a dignified, respectful way, rather than in a way that makes your employees feel as though they’ve done something wrong and suddenly can’t be trusted.

 

 

#3 – Don’t assume working mothers will “enjoy more time with the kids.”

 

I’ve known a few highly ambitious working Mums whose employers tried to ‘sell’ the benefits of a redundancy with this line.

 

Many working mothers need to work. Many also thoroughly enjoy their jobs, and are extremely focused on pursuing a career despite having given birth to a child or two. Some manage to hold on to their sanity as a result of the fact that going to work gives them an opportunity to “drink tea, eat lunch, have a conversation and go to the toilet uninterrupted”, as Emma Sorensen writes in this article.

 

And quite frankly, this assumption plays right into stereotypes, and might just make someone a little angrier that they would have been otherwise.

 

 

#4 – Don’t provide an unclear or ambiguous ‘end date’.

 

Don’t tell someone they are being made redundant … but you’ll decide on their finish date later.  Or keep changing and extending the date to suit your own needs.  This is unfair.  One thing we know about the human brain is that it doesn’t like change and uncertainty.  And this gives people a massive dose of uncertainty about what they need to do next and when they need to do it.

 

From a very practical perspective it also makes it really difficult for them to move on and start looking for a new job, because they don’t know when they’ll finish up.  Put yourself in your employee’s shoes and think about the level of certainty and information that you would want in their situation.

 

 

#5 – Don’t make your employee redundant and then say “Would you mind doing us a favour by sticking around until we finish up this project?”

 

This one is a real ‘pet hate’ for me, as it seems to happen all too often.  And I always find myself wondering how employers can’t understand the impact this can have on someone.  Think about it for a moment … essentially, you are giving them a message that says something like this:

“Hey there Mary! I know we made you redundant and everything, but it would be really convenient for us if you could just hang around until we’ve delivered all of that work. You know, the work we’re saying isn’t really necessary anymore, which is why you are being made redundant?” 

 

This is unfair.  And inevitably results in your employee feeling angry.  Or annoyed.  Or confused.  Or some other not-so-nice emotion. Maybe not right away, but probably at some point.

 

Again, this also makes it really hard for the person to move on, as they end up stuck in a situation where it becomes really difficult to work out how to effectively ‘time’ their job search activities.

 

Do they start looking for a new job now, or later?  If they start looking now, what happens if they find something right away?  Can they leave even through the project isn’t finished?  Will they still get their redundancy pay?  On the other hand, if they wait a while to start looking for a new job, it might end up taking them longer than expected to find something.  So when should they start looking? Now, or later?  Again – this can create additional stress and uncertainty.

 

 

#6 – Don’t make people keep their redundancy a secret.

 

Especially if they are working out a notice period, and consequently need to spend every day at work pretending everything is ‘normal’.  I worked with a woman who was made to do this for months on end, resulting in a significant toll on her mental health.  Her colleagues were questioning her absence every time she attended one of our career transition sessions, and she was unable to seek any support at all within the organisation.

 

Obviously this might be required in the immediate term (e.g. if a group of people are being made redundant on the same day), but once this time period has passed, allow people the opportunity to draw upon their support networks.  They are going to need support.  Let them get the help they need, and foster transparency.

 

 

#7 – Don’t make people redundant on a Friday afternoon.

 

Or right before the holidays.  Or any time where there’s a chance that they’ll end up alone and without support for an extended period of time.  A lot of employers choose a Friday afternoon because it seems to make sense, but in fact this can pose a risk for some people. In fact, at least half of the time I spend with individuals who’ve just been given the news involves assessing their likely level of support when they get home, and evaluating any potentials risks based on this.  This is a really important factor to consider.

 

One of the key messages here is that redundancies affect people.  And people are human, with real emotions, needs, and personal circumstances to deal with.  Some people might have spent more time in their workplace than they have anywhere else, including their homes.  Don’t assume you know how they will react, because you don’t.  In fact, neither do they, until it happens.

 

Always remember the ‘human element’ of redundancy and you’ve got a much better chance of ensuring that your organisation doesn’t become one of those employers we hear awful stories about.

Other than your name and email address, this information is not collected or processed unless you consent to do so. The secret question and answer are required as part of your account set up to validate who you are, in the event that you forget your password, or require certain types of support from our customer service. You are required to accept our Privacy Policy when you provide personal data as part of using the site (for example using the Resume tool). You are required to accept our Terms and Conditions, which references our Privacy Policy, whenever you order a service.

The website and the services are not intended for use by children. Career Money Life will not knowingly collect any personally identifiable information from users under the age of 13.

Use and Disclosure

Sensitive Information

Career Money Life will not collect or record information about your racial or ethnic origin, political views, religious or philosophical beliefs, or details about your health or sex life.

Non-personal Information

Career Money Life may automatically collect non-personal information about you. This includes the type of Internet Browser and IP address you use and the site which linked you to the Career Money Life website. This information is used to assist Career Money Life in providing you with an effective website. Career Money Life uses non-personally identifiable information for internal purposes and to help us interact with visitors to the website. Terms of Use Career Money Life Pty Ltd Website

The Career Money Life Websites (www.careermoneylife.com , careermoneylife.ca, careermoneylife.com.au) are owned and operated by My Outplacement Pty Ltd (ABN 96164289758) herein referred to as "Career Money Life". These terms and conditions apply to the use of the Websites, and refer to all Services which are promoted or ordered on the Websites.

1. Use of Website and Ordering Services

When you sign in and use this Website, or order a Service, and tick the box that says 'I understand and agree to the Terms and Conditions of this service', you become legally bound by these terms and conditions. Please do not proceed to use the Website or order a Service until you have read, understood and accepted these terms and conditions. We reserve the right to change these terms and conditions without notice. Your continued use of the Website or the Services after such changes are published on the Websites will constitute your agreement to such changes.

2. The Services

Career Money Life promotes a range of services on the Website including some services where it acts as an agent for independent service suppliers (known as ‘Service Suppliers’) that supply career transition, outplacement, money related and health and wellness services to customers (collectively, the 'Services'). Registration on a third-party website, operated by the independent service supplier, may be required to use some Services. Career Money Life may require proof of identity, via an email address and password, prior to the ordering of the Services. Eligibility restrictions, if any, will be noted when registering for each Service. Career Money Life will keep a record of all Services ordered by you.

3. Seven Day Change-of-Mind Order Cancellation and Refund Policy

If you have ordered a Service from the Career Money Life Website and you have since changed your mind about the Service you have chosen you can cancel your order within 7 days of the order date and receive a refund of your credit.

Conditions of Refund:

  • Refunds are only permitted for Services that have not been used or expired, i.e. where a Service is yet to be provided or where a Service which has been purchased with an expiry date, that date has not passed.
  • The refund will be processed back to the account from which it was ordered as credit to purchase other Services. No cash refunds will be provided where the Service was purchased with credits. If a Service was purchased in part or in full using a credit card, a refund equal to the value of the purchase processed on the credit card will be credited back to the same credit card.
  • Any Career Money Life account credits used to place the order will be refunded in the same form of tender.
  • After the elapse of 7 days from the order date, no refunds will be granted for ‘Change-of- Mind’.

Guarantees and Warranties required by law

  • Career Money Life complies with the Australian Consumer Law in respect of guarantees and warranties for the promotion of Services on the Websites.
  • The independent Service Suppliers, who provide some of the Services promoted on the Website, accept responsibility for compliance with the Australian Consumer Law that their Service was provided with due skill and care, and complied with the description made to the customer at the time of order. Subject to the Service Supplier’s booking notice period, cancellation policy or other details specified by the Supplier at the time of order you may be entitled to a refund of whole or part of the price depending on the circumstances of each case.
4. Prices

Career Money Life reserves the right to change prices without notice. Once an order has been placed, prices will not change. All prices include Goods and Services Tax (GST) or VAT (Value Added Tax) at the current legislated rate.

5. Order Notification Online and Via Email

Career Money Life Life is not liable or responsible for any loss suffered as a result of a Service order notification via email being blocked by filters or firewalls, or where the incorrect email address has been entered by the customer into their online account. If the recipient does not receive the email notification of order, please contact us immediately so that we can send the order notification to an alternative email address.

6. Service Suppliers

Career Money Life has no responsibility for any service delivered, or not delivered, by independent Service Suppliers. Service Suppliers deliver services directly to customers. Career Money Life makes no guarantees, warranties or representation regarding the standard of any service delivered by a Service Supplier. All Services promoted by Career Money Life are provided subject to the terms and conditions of each Service Supplier and Career Money Life’s terms and conditions. Career Money Life does not control the business operations of Service Suppliers.

7. Modifications to the Website or the Services

Career Money Life reserves the right, for any reason, in its sole discretion, to terminate, suspend or change any aspect of the Websites or the Services including but not limited to services, content, features or hours of availability. Career Money Life may impose limits on certain features of the Websites or the Services, or restrict your access to part or all of the Websites or the Services without notice or penalty.

8. Availability of Services

All Services are offered by Suppliers subject to availability. Bookings of Service sessions should be made with the Supplier at a mutually agreed time. Bookings are not finalised until you have received an email confirmation or other means of confirmation from the Supplier which confirms your booking. Please be advised that some Service Suppliers display availability dates on the Website. These dates are guidelines only and may be subject to change. We suggest that you contact the Supplier as soon as you have ordered the Service to confirm a mutually agreed time. If no mutually agreed time can be agreed, you will then be able to cancel the Service and be refunded your credit (subject to cancellation occurring within 7 days of the order date).

9. Contact Details Given to Service Suppliers

It is your responsibility to ensure you enter your email address and other contact details correctly in your online account on the Website. Failure to do so may result in loss or incorrect delivery of the email notification of your order. As the Service Supplier will be expecting you to contact them, you may end up forfeiting your Service (subject to the Supplier’s terms and conditions).

10. Cancellations

Following the initial seven (7) day period after the order date, (where you can cancel without penalty,) if you cancel an order for a Service, you may incur a cancellation fee from the Service Supplier. Our Service Suppliers have their own cancellation policies displayed with their Service descriptions on the Website, which you are bound to follow. In some cases, cancellations by you may result in the loss of your credits completely if the Service Supplier is unable to re-use your booked session on the day. If a Service Supplier needs to cancel a Service for any reason, you will be notified as soon as possible in order to reschedule a convenient alternative date. Career Money Life will not reimburse any travelling, accommodation or other expenses incurred by you or any other person in the event of a cancellation.

11. Complaints or Problems with Service Delivery

If you have a problem or a complaint with the Service, please bring this to the Service Supplier’s attention immediately so that issues may be addressed. If this does not resolve your issue, please lodge a Service delivery dispute for the order in question in your online account and provide details of the dispute. Career Money Life will endeavour to resolve the issue with the Supplier, but will assume no liability for unsuccessful dispute resolution.

12. Service Supplier Insurance

Service Suppliers may describe on the Website that they maintain appropriate public liability insurance for risks associated with the provision of their Service. Career Money Life makes no warranty or representation about their Services or their insurance whatsoever.

13. Illustrations on Our Website

The images used on our Website to illustrate the Services are provided to us by Service Suppliers and are not necessarily representative of the Service promoted or ordered. Career Money Life makes no representation about the ownership of the images and assumes no liability for their use on the site by the Service Supplier.

14. Session Length

Service Supplier session lengths are approximate and are given by Service Suppliers as a guide to the time it takes to deliver the Service. Unless otherwise stated, there may be waiting time involved.

15. Expiry and Credit Use By Date

Expiry is when the credit balance associated with a Program to which you have been assigned is set to zero. The credit balance in a Program will expire on the Credit Use By Date which is published on the My Dashboard page of your online account on the Website. This date can be changed at the discretion of your Employer or of Career Money Life.

16. Account and Password

You agree that all account information provided by you is accurate and up-to-date, and you will promptly notify Career Money Life of any changes. You are solely responsible for protecting the confidentiality of your password and may not disclose your password to any other person. You are also solely responsible for all acts and omissions that occur in connection with your account and password, whether or not authorised by you. You agree to notify Career Money Life immediately if your password is stolen or otherwise passes out of your control so that access to your online account using the password can be terminated. Until you notify Career Money Life, you are responsible for all charges associated with the use of your account and password.

17. Endorsements

All Service marks that appear on the Website and the Services that are not Career Money Life marks are the marks of their owners. References to any names, marks or Services of third parties or hypertext links to third party sites or information do not constitute or imply endorsement, sponsorship or recommendation of the third party information or Service.

18. Monitoring

You agree that Career Money Life has the right, but not the obligation, to monitor, edit, disclose, refuse to post, or remove at any time, for any reason in its sole discretion, any material and content anywhere on the Websites or the Services. Notwithstanding this right, Career Money Life may not review all material and content posted by users on the Website or the Services and Career Money Life is not responsible for any material or content posted by customers or Service Suppliers.

20. Intellectual Property

You acknowledge and agree that all content and materials available on the Website, including but not limited to the Career Money Life name and logos, text, software, images, and video, are protected by intellectual property and other laws. 21. Limitation of Liability

22. Indemnification

You agree to defend, indemnify and hold Career Money Life and its officers, directors, employees, agents, licensees, successors and assigns harmless from and against any and all claims, losses, damages, liabilities, costs and expenses (including reasonable legal fees) incurred or suffered by them in connection with any claim arising out of or related to: (a) your use of the Website or the Services; (b) your breach or violation of any of these Terms of Use; (c) your dispute with another user; or (d) the unauthorised access to any password-protected area of the Website or the Services using your password. Other than your name and email address, this information is not collected or processed unless you consent to do so. The secret question and answer are required as part of your account set up to validate who you are, in the event that you forget your password, or require certain types of support from our customer service. You are required to accept our Privacy Policy when you provide personal data as part of using the site (for example using the Resume tool). You are required to accept our Terms and Conditions, which references our Privacy Policy, whenever you order a service.

The website and the services are not intended for use by children. Career Money Life will not knowingly collect any personally identifiable information from users under the age of 13.

Use and Disclosure

Career Money Life will use your personally identifiable information for customer service, to provide you with information that you may request, and to customize your experience on the website or with the services. On the request of your employer, we will close your account and delete all your Personal data held on our platform. Seven years after you last sign-in to your account we will automatically delete your Personal data.

Except as provided herein, Career Money Life will not provide your personal information to any other person unless we do so as part of a service that you have ordered, or we ask you and you agree, or unless we are forced to do so by law.
